What plant leaders ask for when they move

Plant and operations leadership candidates with both current and expected CTC (Unit / Plant Head, Head Operations, COO), 2025–26

Median hike asked: 25% (middle half ask 17–39%)

Ask 30% or more: 44% (and 24% ask 40%+)

Median current CTC: ₹24 L (of leaders considering a move)

Median hike asked, by current CTC

₹40 L+20%

Median hike asked, by experience

15–24 yrs25%
25+ yrs19%
The higher the current CTC, the smaller the jump people ask for. Candidates under ₹15 L ask for about a third more; leaders above ₹40 L settle for about 20%. Budget roughly 25% over current CTC for a typical move, and 30–35% for younger, high-growth candidates.

Budget reality check

An anonymised example: Faridabad auto-component Plant Head and Head Operations roles, budgeted at ₹15–20 L for 15–20 years' experience

Budget: ₹15–20 L (for 15–20 years' experience)

Already above ₹20 L: 60% (earn more than the top of the budget)

Asks within budget: 29% (median ask ₹28 L)

"Over budget" is the most common reason candidates fall out. It comes up more often than poor fit. The market median for 15–20 years' experience is about ₹23 L, so a ₹15–20 L budget mostly reaches small-unit talent. Clients who want mid-size or large-unit Plant Heads at this experience level should plan for ₹25–30 L.

Women in plant leadership

Dedicated searches for women in plant leadership, at ₹50 L+ and at any CTC

Women at ₹50 L+: ~31 (plant leaders found at this pay level)

Women plant leaders found: 107 (Plant / Unit / Factory / Manufacturing Heads, any CTC)

Median experience: 15 yrs (against 23 yrs for men in the market sample)

Median CTC at the same experience

Total experienceWomen plant leadersMen (market sample)Gap
Under 15 yrs₹9.5 L₹12.7 L−25%
15–19 yrs₹15 L₹22.8 L−34%
20–24 yrs₹22 L₹30.3 L−27%
25+ yrs₹24 L₹36 L−33%
At the same experience, women plant leaders report 25–35% lower CTC. Part of the gap probably comes from where they work: many are at smaller or unclassified units, and only 26 of the 107 work at large employers we could identify. The sample is small, so treat this as directional. The talent pool is also younger and thinner at the top. Women leading large plants at ₹75 L+ do exist, in FMCG, beverages, metals and electrical equipment, but there are only a handful. A client committed to a woman Plant Head should expect to look one level down (Deputy Plant Head, Manufacturing Head) and to pay at the market median, not below it.

What this means for hiring

Suggested CTC budgets for a Plant Head / Unit Head hire, based on the medians and middle 50% above

Small unit / single-plant SME: ₹18–30 L. 15–25 yrs experience; regional SME or owner-run plant

Mid-size unit (₹100–1,000 Cr): ₹30–45 L. 20–29 yrs; tier-2 auto, process or regional group plant

Large unit, Plant Head: ₹45–65 L. 20–29 yrs; listed company, MNC or conglomerate plant

Large unit, senior / multi-plant head: ₹55–80 L. 30+ yrs; flagship or multi-plant responsibility

Cluster head / VP Manufacturing: ₹75 L–1.2 Cr. VP / Director, several plants or business unit

Plan for about a 25% hike on current CTC to move a typical Plant Head. That is the median ask in our data, and 44% ask for 30% or more. Candidates moving from small or mid-size to large units often accept close to the large-unit P25 (about ₹25–37 L, depending on experience), which makes them good value hires for larger setups.

Method and limits

  1. Sources: Savanna HR's proprietary talent pool and leading job-board databases, combined into one dataset. In total, 11,000+ plant-leadership profiles and candidate records were evaluated (2024–2026, analysed in October 2026). Profiles with no usable CTC, foreign-currency pay, overseas postings or non-manufacturing roles were excluded.
  2. Medians, ranges and the tier, industry, location, experience and qualification comparisons use profiles with no salary filter, so the ₹50 L+ senior pool does not inflate them. The senior-pool section uses all profiles at ₹50 L+.
  3. Company tier and industry were assigned employer by employer, from company knowledge. Some smaller firms may be mis-tiered, and unknown firms default to Small.
  4. Gender is estimated from first names. About 6% of names could not be classified.
  5. CTC is self-declared, may include or leave out variable pay, and some figures may be out of date. Treat the figures as a strong market indicator rather than a formal survey.
  6. Hike and budget sections use candidates with both current and expected CTC recorded, from structured screening fields and recruiter notes.
  7. Women section: dedicated searches limited to plant-leadership titles (finance, HR, quality and sales heads removed), compared with men at the same experience band.
  8. Cross-checks against direct applications and recruiter-screened Plant Head / GM candidates agree with the tier medians above.
  9. All figures are estimates of the typical market range, not exact values. We do not claim 100% accuracy for any individual cut.
